To measure leadership style we asked all employees working in PC to fill out the Multifactor Leadership Questionnaire (MLQ) (7,8) both prior to the implementation (November 2021, T1) of the intervention and 1 year thereafter (March 2023, T2). This questionnaire was chosen because it is the most used and validated questionnaire to measure experienced leadership (9,10). In addition, management was asked to fill out this questionnaire themselves. Subsequently, qualitative data was gathered through interviews with 22 healthcare professionals from various disciplines to assess their views on leadership and organisational structure changes.
Results:
At T1, we invited 227 employees of PC to participate in the MLQ survey, receiving responses from 103 employees, resulting in a 45% response rate. At T2, we extended invitations to 228 employees, and 83 employees responded, representing a 36% response rate. Analysing the overall results, showed that employees scored a significant decline in laissez-faire leadership (p=0.028) between T1 and T2 with. The teams scored MT-PC significantly lower on both transformational and transactional leadership than the MT-PC themselves at both T1 and T2, although the differences at T2 had become smaller. When we specifically looked at the results of the RTTs (N=52), who now operate under the supervision of teamleaders, we found a significant increase in both transactional (p=0.018) and transformational (p<0.001) leadership, alongside a substantial decrease in laissez-faire leadership (p<0.001). Interviews conducted with employees highlighted increased visibility and improved satisfaction from RTTs with management. The results for PC, the teams and RTTs are presented in Table 1.
